 Thanks for your feedback and for this feature request.

 About Directory filters, it’s already possible to use our Template pack
 hierarchy to organize it the way you want. It’s probably not intuitive
 enough, but I believe this is something we should look into while
 blockifying the way BuddyPress generates its content.

 About the « Name/First name » order, it’s basically alphabetical, to get
 what you need, it’s required to have a better control on how BuddyPress
 synchronizes its primary name field with WordPress display name. There’s
 already a ticket for it: #8568
